Process and implementation of organization effectiveness practices and consultative management at a high-technology company

This Action Research Project was a collaborative intervention into the Processing Section of the Operations Division of a high-technology Company. At the start of the intervention, the Section was in the process of receiving a new manager and experiencing a large influx of new employees. The new manager was one of the authors of this ARP. The authors decided to act as a consulting team to the organization in the role of internal consultants and one in the role of client. Being a consulting team in the organization where they worked had its advantages and disadvantages. The advantages were that they were knowledgeable about the organization, the people, the jargon, the expectations, and some of the strengths and weaknesses. The disadvantages were having preconceived ideas about the organization's strengths and weaknesses, which, if incorrect, could have obstructed future clarity for recognizing real organization problems. The authors consciously attempted to balance the positive and the negative that existed in being an internal consulting team to their organization. The Organization Development intervention process-from planning to diagnosing to problem-solving to future action commitments-took nine months of concentrated effort. Operators, supervisors and managers are working closer with one another to resolve problems, issues and concerns within the Section and among themselves. Conflicts, communication problems, role clarity and other inhibitors were identified and action plans developed to increase the organizational health of the Section. Task force members were elected from each work group to act as a link between management and labor. The organizational climate has improved and continues to do so.
